중소병원간호사의 조직의사소통만족과 긍정심리자본이 간호전문직자부심에 미치는 영향

국문 초록

목적: 본 연구는 중소병원 간호사의 간호전문직자부심에 대한 영향요인을 확인하고, 간호전문직자부심을 증진시키기 위한 전략을 제시하고자 시도된 서술적 조사연구이다. 방법: 2025년 3월 10일부터 30일까지 임상경력 1년 이상의 중소병원 간호사 173명을 대상으로 설문조사를 실시하였다. 수집된 자료는 SPSS 25.0을 사용하여 분석하였다. 일반적 특성에 따른 간호전문직자부심의 차이는 t-test와 one-way ANOVA로 확인한 후, 사후검정으로 Scheffe test를 실시하였다. 조직의사소통만족, 긍정심리자본, 간호전문직자부심간의 상관관계는 Pearson correlation coefficient로 분석하였고, 간호전문직자부심에 미치는 영향 요인은 다중회귀분석을 이용하여 분석하였다. 결과: 일반적 특성에 따른 간호전문직자부심은 주관적 건강상태(F= 2.880, p＜.001), 근무부서에 따라 유의한 차이가 있었다(F= 2.793, p＜.001). 긍정심리자본은 조직의사소통만족(r= 0.343, p<.001)과 상관관계가 있었으며, 간호전문직자부심은 조직의사소통만족(r= 0.612, p<.001), 긍정심리자본(r= 0.475, p<.001)과 상관관계가 있었다. 대상자의 간호전문직자부심에 영향을 미치는 요인들의 회귀모형은 통계적으로 유의한 것으로 나타났다(F= 63.872, p<.001). 간호전문직자부심에 영향을 미치는 요인은 긍정심리자본(β= 0.523, p<.001), 조직의사소통만족(β= 0.311, p<.001) 으로 설명력은 39%였다. 결론: 중소병원 간호사의 조직의사소통만족, 긍정심리자본, 간호전문직자부심은 서로 밀접한 상호 연관성을 가지며, 간호실무현장에서 통합적으로 작용할 수 있는 요소임을 시사한다. 따라서 본 연구의 결과를 바탕으로 중소병원 간호사의 간호전문직자부심을 향상시킬 수 있는 프로그램을 개발하고 이를 적용한 후 그 효과를 검증하는 후속 연구가 필요하다.

영문 초록

Purpose: Although hospital nurses work in the same environment and care for the same patients there are variations in terms of nursing performance. Determining nursing professional pride is an important way of providing quality care in clinical settings. This can aid in identifying the influence of organizational communication Satisfaction and positive psychological capital on the nursing professional pride of nurses in medium-sized hospitals as well as in providing basic data to enable increased nursing professional pride. Methods: This descriptive correlational study examined the degree of organizational communication Satisfaction, positive psychological capital, and nursing professional pride among hospital nurses to ascertain the relationships between these variables and their effects on nursing professional pride. The study participants were 173 nurses from small and medium-sized hospitals in G city. The data were collected from March 10 to 31, 2025, using structured self-reported questionnaires. The SPSS/WIN 25.0 program was used to analyze the data. Results : Depending on the overall amount of subjective health status (F = 2.880, p< .001), work unit (F = 2.793, p< .001) the nursing professional pride score varied. Nursing professional pride had a significant positive correlation with organizational communication Satisfaction (r = 0.617, p< .001) and positive psychological capital (r = 0.473, p< .001). The regression analysis confirmed that organizational communication Satisfaction (ß = 0.315, p< .001) and positive psychological capital (ß = 0.527, p< .001) were influential factors in the hospital nurses’ nursing professional pride. This model explained 39%. Conclusion: Organizational communication Satisfaction and positive psychological capital were found to be important factors affecting the nursing professional pride of hospital nurses. Hospital nurses are encouraged to bolster nursing professional pride in terms of satisfaction with organizational communication Satisfaction and positive psychological capital, and nursing managers should prioritize the strengthening of organizational communication Satisfaction and positive psychological capital among hospital nurses. Furthermore, it will be necessary to develop educational programs aimed at enhancing nursing professional pride.
