국문 초록

다양한 사회적 환경의 변화는 조직의 생존과 지속 가능성을 보장함과 동시에 적응의 성공과 실패라는 담론과 맞물려 있어 매우 중요한 문제이다. 이는 조직에서 유연하고 적응적인 리더십 모델과 리더의 역할이 조직구성원의 적응적 수행을 촉진할 수 있다는 점에서 큰 의의를 지닌다. 본 연구의 목적은 적응적 리더십과 적응적 수행과의 관계 및 이 둘의 관계에서 상사신뢰의 매개효과를 검증하는데 있다. 가설 검증을 위해 지방자치단체(기초) 소속 공무원 203명을 대상으로 설문조사를 시행하였다. 가설 검증 결과 첫째, 적응적 리더십은 적응적 수행에 유의미한 영향을 미치지 않는 것으로 확인되었다. 둘째, 적응적 리더십은 상사신뢰에 정(+)적 영향력을 미치는 것으로 나타났다. 셋째, 상사신뢰는 적응적 수행에 긍정적인 영향을 주는 것으로 분석되었다. 마지막으로 적응적 리더십과 적응적 수행과의 관계에서 상사신뢰는 완전매개효과를 나타내는 것으로 해석되었다. 또한, 결론 부분에서 이론적, 실천적 시사점과 연구의 한계 및 후속 연구의 방향을 제시하였다.

영문 초록

Changes in various social environments are very important issues in terms of ensuring the survival and sustainability of an organization, and this is intertwined with the discourse of success and failure of adaptation. This is great significance in that a flexible and adaptive leadership model at the organization and the role of leaders can promote adaptive performance of organizational members. The purpose of this study is to verify the mediating effect of trust in supervisors in a relationship between adaptive leadership and adaptive performance. To test the hypothesis, a survey was conducted targeting 203 local government officials. As a result of hypothesis testing, first, It has been confirmed that adaptive leadership does not significantly affect the adaptive performance. Second, adaptive leadership has a positive (+) effect on trust in supervisors. Third, trust in supervisors is positively related to adaptive performance. Finally, trust in supervisors had full mediating effects on relations between adaptive leadership and adaptive performance. In addition, These findings are discussed along with theoretical and practical implications and the limitations of this study and recommendations for future.
