기업가적 리더십이 이직의도와 직무몰입에 미치는 영향

국문 초록

경제의 발전은 중소기업의 지속적인 성장을 빼놓을 수 없다. 현재 코로나 19 대유행, 러시아-우크라이나 간 갈등의 지속 심화, 글로벌 경제 환경 침체 등으로 중소기업은 전례없는 어려움과 도전에 직면하고 있다. 따라서 최근 국내외 리더십과 기업가적 능력에 대한 관심이 증대되고 있고, 조직원 행동에 영향을 미치는 리더의 기업가적 리더십의 중요성이 강조되고 있다. 본 연구는 기업가적 리더십을 바탕으로 조직원의 이직의도와 직무몰입에 미치는 영향, 그리고 전략적 유연성의 매개효과에 관한 연구이다. 실증 분석을 위해 중국 베이징 수도권 지역에 소재한 307개 중소기업이 제출한 온라인 설문 자료를 사용하였고 회귀분석을사용해 가설을 검증하였다. 분석 결과에 따르면, 기업가적 리더십은 이직의도와 직무몰입에 영향을 미칠 뿐만 아니라 기업가적 리더십과 이직의도 및 직무몰입 간의 관계에 있어서 전략적 유연성의 매개효과가 검증되었다. 이러한 연구 결과는 기업가적 리더십에 관한 문헌 연구에 기여를 한다. 본 연구는 중소기업의 기업가적 리더십을 향상시키기 위한 몇 가지 권장 사항을 제시한다. 중소기업실무자들에게 기업가적 리더십의 긍정적인 효과를 인식하고 기업가적 리더십 교육의 필요성을 받아들여야 한다는 시사점을 주고 있다.

영문 초록

Recently, interest in entrepreneurial leadership at home and abroad is increasing, and the importance of entrepreneurial leadership of leaders influencing organizational member behavior is being emphasized. This study is a study on the effect of organizational members' turnover intention and job commitment based on entrepreneurial leadership, and the mediating effect of strategic flexibility. Specifically, the model of this study predicted that entrepreneurial leadership would have a negative (-) effect on turnover intention and a positive (+) effect on job commitment and strategic flexibility. It was also assumed that strategic flexibility would mediate in the relationship between entrepreneurial leadership, turnover intention, and job commitment. For empirical analysis, online survey data submitted by 307 small and medium-sized enterprises (SMEs) located in the Beijing metropolitan area of China were used, and regression analysis was used to verify the hypothesis. According to the progress of the analysis, the mediating effect of strategic flexibility in the relationship between entrepreneurial leadership and turnover intention and job commitment as well as the effect of entrepreneurial leadership on turnover intention and job commitment was verified. These findings suggest that business practitioners should recognize the positive effects of entrepreneurial leadership and accept the need for entrepreneurial leadership education.
