권위주의적 리더십이 창의성에 미치는 영향

국문 초록

많은 조직들은 복잡 및 변화가 예측불가한 환경 속에서 조직의 지속 생존 및 발전을위해 고군분투하고 있다. 특히 조직 성과 및 성공의 기초가 되는 구성원의 창의적인 성과가 중요해지면서, 이에 영향을 미치는 요인에 대한 연구자의 관심이 증대되고 있다. 그 중에서도 긍정적 리더십은 주요 관심영역이며, 연구 또한 활발한 분야이다. 그런데 조직에서는 부정적 형태의 리더십 또한 존재한다. 그 중에서도 권위주의적 리더십은 조직의 위계적 속성 상 쉽게 확인이 가능한 유형이며, 본질적으로 창의성을 낮출 가능성이 적지 않다. 하지만 선행연구들을 몇 가지 한계점을 지닌다. 첫째, 상사의 권위주의적 리더십과 구성원창의성 간의 관계를 규명한 연구는 제한적이며, 특히 이 둘 간의 관계를 설명하는 메커니즘 규명 연구가 부족하다. 둘째, 권위주의적 리더십의 영향력 과정에서 작용하는 조절변수에 대한 연구가 미흡하다. 본 연구는 이를 보완하기 위하여 두 가지 연구목적을 가지고수행하였다. 첫째, 상사의 권위주의적 리더십과 구성원 창의성 간의 관계에 내재된 영향력과정을 살펴보는 것이다. 구체적으로 본 연구에서는 사회교환이론에 따라 심리적 주인의식이 중요한 영향력 통로가 된다고 보고 이를 확인하였다. 둘째, 상사의 권위주의적 리더십이 구성원의 심리적 주인의식을 경유하여 창의성에 미치는 영향과정에서 조직원의 소명이 가지는 조절효과를 검증하는 것이다. 이를 검증하기 위하여 육군 간부 상사-구성원154쌍을 대상으로 2차에 걸쳐 설문조사를 실시하였으며, 가설검증을 위해 회귀분석을 수행하였다. 분석결과, 권위주의적 리더십은 구성원의 심리적 주인의식을 경유하여 창의성을저해하는 것으로 확인되었다. 또한, 구성원의 소명이 높을수록 권위주의적 리더십과 심리적 주인의식 간의 부적관계는 약화되었으며, 조절된 매개효과 또한 유의한 것으로 나타났다. 연구결과를 바탕으로 본 연구의 이론 및 실무적 시사점을 제시하였으며, 결론에는 연구의 한계점 및 향후 연구방향을 언급하였다.

영문 초록

Many organizations are striving for the continuous survival and development of the organization in a complex and unpredictable environment. In particular, as the creative performance of members is the basis of organizational performance and success, research interest in the factors affecting member's creativity is increasing. Among them, positive leadership is a major area of research interest. However, there is also a negative form of leadership in the organization. Authoritarian leadership is one of the type that can be easily found due to the hierarchical nature of the organization. Nonetheless, previous studies have several limitations. First, there are limited studies that investigate the relationship between the supervisor's authoritarian leadership and member creativity, and in particular, studies on the mechanism of explaining the relationship between the two variables are insufficient. Second, research on moderating variables influencing on the process of influencing authoritarian leadership is insufficient. This study was conducted with two research purposes to supplement this. First, it examines the influence process inherent in the relationship between the supervisor's authoritarian leadership and creativity. Specifically, in this study, we consumed psychological ownership as an important channel of influence according to social exchange theory. Second, this study verify the moderating effect of the member's calling in the impact process of authoritarian leadership on creativity through the member's psychological ownership. To verify this, 154 pairs of military officers (commissioned officers and noncommissioned officers) were surveyed with 6-week time interval, and hierarchical regression analysis was conducted to verify the hypothesis. As a result of the analysis, authoritarian leadership hinders creativity through the psychological ownership of members. In addition, the higher the member's calling, the weaker the negative relationship between authoritarian leadership and psychological ownership, and the moderated mediating effect was also significant. Based on the research results, the theoretical and practical implications of this study were presented, and in the conclusion section, the limitations of the study and future research directions were mentioned.
