국문 초록

본 연구는 여성 교과교습학원장이 어떠한 맥락에서 창업을 결심하고, 어떻게 교육경영을 실천하여 직업 정체성을 형성해 왔는지를 근거이론으로 탐색하였다. 이들은 단순한 생계형 창업자가 아닌, 공교육의 한계를 보완하고 지역 사회 학습자의 요구를 수용하는 민간 교육 전문가로서 기능하고 있었다. 연구는 서울·경기 지역 여성 교과교습학원장 8명을 심층 면담하고, 체계적 근거이론 분석을 통해 ‘빛나는 그림자 교육자’라는 핵심 범주를 도출하였다. 특히 자율성, 유능성, 관계성 욕구 기반의 내적 동기가 교육경영 실천에 영향을 주었으며, 수업 설계, 조직 운영, 학부모 관계 조율 등의 복합적 과제가 나타났다. 그러나 이들의 전문성과 노동은 제도적으로 비가시화되어 있으며, 직업 정체성의 위기 속에서 이들은 사회적 인식 개선과 정책적 참여, 제도적 보호 장치 마련을 요구하고 있다. 이는 여성 교과교습학원장이 교육과 경영을 통합적으로 수행하는 교육경영 실천의 주체임을 밝혀내며, 이들의 교육적 기능에 대한 재조명과 정책적 지원의 필요성을 제시한다.

영문 초록

This study explores the contexts in which female private tutoring institute directors decided to start their businesses and how they have formed their professional identities through the practice of educational management, using a grounded theory approach. These women are not merely survival-driven entrepreneurs but function as private educational experts who complement the limitations of public education and respond to diverse local learning needs. In-depth interviews were conducted with eight female institute directors in the Seoul and Gyeonggi regions, and a systematic grounded theory analysis was applied, leading to the core category of the “luminous shadow educator.” Intrinsic motivation—rooted in the needs for autonomy, competence, and relatedness—was found to influence their educational management practices, which involved complex tasks such as curriculum design, organizational operation, and parent relationship coordination. However, their expertise and labor remain institutionally unrecognized, resulting in identity crises and a strong demand for improved public recognition, policy participation, and institutional safeguards. This study reveals that female private tutoring directors are integrative agents of education and management, calling for a reexamination of their educational roles and increased policy support.
