반도체 기업의 사내기술대학 육성을 통한 경쟁력 강화 사례 : ser-M 기반의 SK하이닉스를 중심으로

국문 초록

본 연구의 목적은 반도체 기업의 전문 인력 개발과 역량 강화를 위해 기업의 사내기술 대학 육성 내용을 분석하고 이를 통한 반도체 기업 경쟁력 강화 방안을 모색하고자 한다. 이를 위해 반도체 산업 선두 주자인 SK하이닉스의 사내 대학인 SK하이닉스 대학 (SK hynix University)을 사례분석 대상으로 선정하여 단일 사례연구를 진행했다. SKHU의 교육 체계가 어떻게 조직 내 역량 강화 및 현장 문제 해결 능력 향상에 기여하고 있는지에 대한 심도 있는 분석을 위해 메커니즘 이론 관점에서 ser-M 모델을 통해 주체, 환경, 자원, 메카니즘의 네 가지 관점에서 SKHU의 대학 운영 내용을 분석하였다. 연구 결과 주체 관점에서는 총장의 지도하에 개발된 직무 기반 인재 육성 체계, 교육 플랫폼의 확장, 그리고 학과장 주도의 신규 교육 제도 개발이 강조됨을 확인할 수 있었다. 환경 관점에서는 최첨단 교육시설, 디지털 온라인 교육의 강화, 그리고 유연한 외부 협력 구조의 중요성이 나타났다. 자원 관점에서는 현직 사내강사의 역할, 차별화된 교육 콘텐츠의 중요성, 그리고 현장 교육 장비 지원이 강조되고 있음을 확인했다. 마지막으로, 메카니즘 관점에서는 현장 문제 해결을 위한 직무교육, 다양한 교육 방식과 플랫폼의 선택, 그리고 업무와 교육의 병행적 특성이 강하게 부각되었다. 결국 반도체 대학의 경우 특수교육과 업무 협력 구성시스템이 중요하다는 사실을 발견할 수 있었으며, 때문에 기업 사내 대학과 같이 기업 연계 교육이 중요하다는 시사점을 제시할 수 있다.

영문 초록

The purpose of this study is to analyze the contents of fostering companies' in-house technology universities and seek ways to strengthen the competitiveness of semiconductor companies in order to develop professional manpower and strengthen their capabilities. To this end, SK Hynix University, an in-house university of SK Hynix, a leader in the semiconductor industry, was selected as the subject of case analysis and a single case study was conducted. In order to analyze in-depth how SKHU's education system contributes to strengthening the capacity within the organization and improving on-site problem-solving ability, the contents of SKHU's university operation were analyzed from four perspectives: subject, environment, resources, and mechanism from the perspective of mechanism theory. As a result of the study, it was confirmed that from the perspective of the subject, the job-based talent development system developed under the guidance of the president, the expansion of the education platform, and the development of a new education system led by the department head were emphasized. From an environmental perspective, the importance of state-of-the-art education facilities, digital online education, and flexible external cooperation structures were shown. From a resource perspective, it was confirmed that the role of current in-house instructors, the importance of differentiated educational contents, and support for field education equipment were emphasized. Finally, from a mechanism perspective, job education for solving field problems, selection of various educational methods and platforms, and parallel characteristics of work and education were strongly highlighted. In the end, it was found that in the case of semiconductor universities, special education and work cooperation composition systems are important, so it is possible to suggest that corporate-linked education is important like in-house universities.
