국문 초록

본 연구는 간호사의 전문직 삶의 질(professional quality of life, ProQOL)의 세 가지 하위 요인인 공감만족, 소진, 이차 외상 스트레스에 영향을 미치는 주요 결정 요인을 규명하고자, 선형회귀, XGBoost, Random Forest 모델에 shapley additive explanations(SHAP) 분석을 적용한 설명가능한 인공지능 기법을 제안하였다. 서울 소재 종합병원에 재직 중인 간호사 158명을 대상으로 데이터를 수집하였으며, 각 예측 모델의 SHAP 값을 활용하여 변수별 영향력과 기여도를 정량적으로 평가하였다. 분석 결과, XGBoost 모델은 기존 선형 회귀 모델에 비해 변수 간 복합적·비선형적 상호작용을 효과적으로 포착하여 가장 높은 설명력을 보였다. 그리고 SHAP 분석을 통한 변수 영향도 평가에서, 공감만족의 경우 일-생활 균형 전반적 평가와 신체적 영역이 주요 변수로 확인되었다. 소진은 일–성장 균형, 사회적 지지, 신체적 영역이, 이차 외상 스트레스는 Grit, 사회적 영역, 신체적 영역이 주요 변수로 도출되었다. 이처럼 하위 요인별로 영향력이 큰 변수에는 차이가 있었으나, 각 하위 요인에서 주요 예측 변수로 도출된 요소들은 간호사의 전문직 삶의 질 전반에 걸쳐 공통적으로 중요한 영향 요인임이 확인되었다.

영문 초록

This study aimed to identify the main factors influencing the professional quality of life (ProQOL) of nurses by applying Shapley Additive Explanations(SHAP) analysis to three predictive models: linear regression, XGBoost, and Random Forest. Data were collected from 158 nurses working at a general hospital in Seoul. The results showed that the XGBoost model had the highest explanatory power, effectively capturing the complex and nonlinear relationships among variables. Across the three ProQOL subdomains, different key predictors were identified. For compassion satisfaction, the most important factors were general evaluation of work–life balance and the physical domain. For burnout, work-growth balance, social support, and physical health emerged as the top predictors. For secondary traumatic stress, grit, social domain, and physical health were the most influential variables. While the specific important predictors varied by subdomain, factors such as work–life balance, social support, physical health, and grit consistently played a significant role in nurses’ professional quality of life.
