의사 리더십: AI 의사 도입을 중심으로

국문 초록

본 연구의 목적은 생성형 인공지능(AI)의 확산으로 국내외 의료시스템에서 다양한 방식으 로 AI 의사의 도입이 예상됨에 따라, 인간 의사에게 요구될 리더십의 유형을 규명하고 제안하는 데 있다. 이를 위해 연구는 총 세 단계로 구성되었다. 첫번째 단계에서는 의료 분야에서의 인공 지능 도입 현황과 기술을 파악하였다. 두 번째 단계에서는 의사 리더십에 관한 기존 선행연구와 문헌들을 고찰하였다. 이를 통해 AI 시대에 요구되는 의사 리더십의 핵심 유형으로 변혁적 리더십과 서번트 리더십을 도출하였다. 마지막 단계에서는 AI를 도입한 의료기관의 리더십 사례분석을 통해, AI 의사라는 새로운 기술 도입 및 변화에 능동적으로 대응하기 위해서는 변혁적 리더십이 요구되며, 환자 중심의 진료를 위해서는 서번트 리더십의 필요성이 강조됨을 확인하였다. AI시대 의사 리더십에 대한 시사점은 다음과 같다. 첫째, AI시대에는 의사 역할의 큰 변화와 함께 리더십이 더욱 요구된다. AI기술의 도입은 의사의 전통적 역할에 변화를 초래하 며 이에 따른 리더십 역량의 확보가 요구된다. 둘째, AI시대에는 의사 리더십 유형의 전환이 필요하다. 기존의 전통적 리더십에서 탈피하여 기술 수용과 위기 극복 역량을 기반으로 한 변혁적 리더십과 환자 중심적 치료를 위한 공감과 헌신을 중시하는 서번트 리더십으로의 전환 이 필요하다. 셋째, 정부는 국가미래전략으로 의료정책 수립 시 리더십 교육과 제도화가 필요하 다. AI 의사 도입에 따른 의료 환경의 변화에 효과적으로 대응하기 위해 정부 차원의 리더십 교육 프로그램 개발 및 제도적 지원 방안 마련이 필수적이다.

영문 초록

Worldwide emergence of generative artificial intelligence (AI) into healthcare systems has led to increasing needs in the potential roles of AI-powered physicians. As AI demonstrates appropriate and objective capabilities of making decision, the leadership required to physician must be redefined. This study focused on identification and proposals of effective leadership models for physicians in the AI field. With three-phase research design, the first study investigates the current adoption and technological development of AI in the medical field. Second, a comprehensive review of prior studies on physician leadership is conducted to classify relevant leadership frameworks. Based on this analysis, transformational and servant leadership are acknowledged as key models appropriate to the evolving healthcare context. Finally, case studies of healthcare institutions implementing AI are conducted to assess how these leadership models operate in practice. The results suggest that transformational leadership is essentially required for implementation of innovation and management changes, while servant leadership plays a critical role in preserving patient-centered care in AI-enhanced clinical environments. This study offers several suggestions: (1) physicians must facilitate their leadership competencies to navigate the profound shifts in professional roles caused by AI; (2) a transition from traditional leadership to more adaptive and empathetic models is required, particularly transformational and servant leadership; and (3) governments should commit leadership education and support systems as part of national healthcare strategies to prepare for AI-driven transformation. These insights provide a foundation for reimagining physician leadership in the future of medicine.
