우리나라 사내코치의 코칭 활동에 미치는 영향요인: A기업 사내코치를 중심으로

국문 초록

본 연구의 목적은 사내코치의 코칭 활동에 미치는 영향요인을 확인하고, 사내코치의 육성·관리를 위한 시사점을 살펴보는데 있다. 본 연구 목적을 달성하기 위해 양적인 방법으로 측정이 어려운 정책이나 쟁점 등에 대해 전문가의 집단적 합의를 도출해 나가는 델파이 방법을 활용하였으며, 선행연구의 폭넓고 체계적인 분석을 바탕으로 수정된 델파이 방법을 적용하였다. 연구참여자는 A기업의 사내코치 중 총직장경력 10년 이상, 사내코치 경력 1년 이상인 자로 선정하였다. 선행연구에서 확인된 직무 수행 영향요인을 분석한 후 A기업 사내코치 경력 등을 가진 자문위원의 검증을 통해 맞춤형 델파이 조사도구를 개발하고 총 2회에 걸쳐 델파이 조사를 실시하였다. 델파이 조사 결과, 총 39개 영향요인 중 사내코치의 코칭 활동에 유의미한 영향을 미친 27개 요인이 연구참여자들 간 합의로 채택되었다. 조직/환경 차원에서는 총 22개 영향요인 중 14개 요인이 채택되었고, 개인 차원에서는 총 17개 영향요인 중 13개 요인이 채택되었다. 이러한 연구 결과를 바탕으로 사내코치 육성·관리 방안을 논의하였다.

영문 초록

The purpose of this study is to identify the influencing factors on the coaching activities of internal coaches and to explore the implications for the development and management of internal coaches. To achieve the purpose of this study, we utilized the Delphi method, which is a method for developing a collective consensus among experts on policies or issues that are difficult to measure using quantitative methods, and applied a modified Delphi method based on the extensive and systematic analysis of previous studies. The study participants were selected from company A's internal coaches with more than 10 years of total work experience and more than 1 year of internal coach experience. After analyzing the job performance influencing factors identified in previous studies, we developed a customized Delphi survey tool through the verification of advisors with experience as internal coaches at Company A, and the Delphi survey was conducted twice. As a result of the Delphi survey, 27 factors that significantly influenced the coaching activities of internal coaches out of a total of 39 factors were adopted by consensus among the study participants. In the organizational/environmental dimension, 14 out of 22 factors were selected, and in the individual dimension, 13 out of 17 factors were selected. Based on the results of this study, we discussed how to develop and manage internal coaches.
