국문 초록

본 연구는 주로 긍정적인 특성으로 간주되어 온 학습목표 지향성의 이면을 조명하여 그 성격과 기능에 관한 논의를 확장하고자 하였다. 특히, 학습목표 지향성이 초래할 수 있는 부정적 결과 중 하나로 일중독 행동에 주목했으며, 두 변수 간 관계의 매개 기제로서 심리적 분리의 역할을 이론화하였다. 구체적으로, 지속된 인지 활성화와 자기조절 자원에 관한 논의를 토대로 학습목표 지향성이 심리적 분리의 부족을 통해 일중독 행동으로 이어지는 매개 모형을 제안하였다. 영국과 미국의 직장인 385명을 대상으로 한 설문 자료를 분석한 결과는 다음과 같다. 첫째, 학습목표 지향성은 심리적 분리와 부(-)적으로 유의하게 연관되었다. 둘째, 심리적 분리는 일중독 행동과 부(-)적으로 유의하게 연관되었다. 셋째, 심리적 분리는 학습목표 지향성과 일중독 행동의 관계를 매개하는 것으로 나타났다. 본 연구는 이러한 결과를 토대로 이론적, 실무적 시사점과 더불어 한계점과 추후 연구 방향에 대해 논의하였다.

영문 초록

In the extant literature, learning goal orientation is generally regarded as a desirable individual characteristic. The aim of the present study is to broaden the understanding of the functions of learning goal orientation by highlighting its potential downsides. Specifically, we focus on workaholism behavior as a potential negative outcome of learning goal orientation, with psychological detachment proposed as an intervening mechanism in this relationship. Drawing on insights from research on sustained cognitive activation and self-regulatory resources, we propose a mediation model in which learning goal orientation leads to workaholism behavior through weaker psycho- logical detachment. Our analysis of survey responses from 385 employees in the United Kingdom and the United States reveals three key findings. First, learning goal orientation is significantly negatively associated with psychological detachment. Second, psychological detachment has a significantly negative relationship with worka- holism behavior. Third, psychological detachment mediates the relationship between learning goal orientation and workaholism behavior. Given these findings, theoretical and practical implications are discussed.
