국문 초록

This study investigates the effects of role clarity and empowerment on presenteeism among hotel employees in Jeju, South Korea, focusing on the mediating roles of job satisfaction and work enjoyment. A total of 228 valid responses were collected from employees working at eight five-star hotels, encompassing both local and global hotel brands. Structural equation modeling (SEM) was employed to test the research hypotheses. The results reveal that role clarity positively influences both job satisfaction and work enjoyment, whereas empowerment significantly affects work enjoyment but does not have a significant direct effect on job satisfaction. Moreover, job satisfaction was found to have a strong negative effect on presenteeism, while work enjoyment also exhibited a significant negative relationship with presenteeism. However, job satisfaction did not significantly influence work enjoyment. These findings highlight the importance of clear role expectations and employee empowerment in reducing presenteeism through enhancing positive job attitudes. Theoretical and practical implications are discussed, providing insights for effective human resource management strategies in the hospitality industry.
