국문 초록
Purpose - This study empirically examined the mediating effect of core self-evaluation and the moderating effect of power distance orientation in the relationship between empowering leadership and work engagement.
Design/Methodology/Approach - Data collected from 200 employees working at small and medium-sized enterprises (SMEs) located in China was analyzed. Structural equation modeling was used to test research hypotheses on the relationship between the variables.
Findings - First, empowering leadership had a positive relationship with both employees’ core self-evaluation and work engagement. Second, core self-evaluation had a positive relationship with work engagement and mediated the relationship between empowering leadership and work engagement. Finally, power distance orientation did not moderate the relationship between empowering leadership and core self-evaluation nor did it moderate the indirect effect of empowering leadership on work engagement via core self-evaluation.
Research Implications - This study suggests core self-evaluation as a psychological mechanism underlying the influence of empowering leadership on work engagement. That is, supervisor trust and empowerment can increase employee work engagement by changing employee beliefs about their abilities and value. Additionally, this study suggests that if sufficient support is provided with empowerment by supervisors, employee work engagement can be enhanced regardless of power distance orientation.
