Purpose - This study aims to investigate the impact of spiritual leadership on employees’ work engagement and to explore the moderating role of power distance orientation in this relationship.
Design/Methodology/Approach - A conceptual model was developed based on prior theoretical frameworks. Data were collected through a structured questionnaire administered to employees across various industries. After excluding invalid responses, a total of 206 valid samples were analyzed using SPSS 27, employing hierarchical regression techniques to test the hypotheses.
Findings - The results indicate that spiritual leadership significantly enhances work engagement. Moreover, the moderating analysis shows that power distance orientation negatively moderates this relationship: the positive impact of spiritual leadership on work engagement becomes weaker when employees exhibit a high power distance orientation.
Research Implications - Theoretically, this study extends the literature on spiritual leadership by identifying power distance as a meaningful boundary condition. It highlights the importance of cultural values in shaping leadership effectiveness. Practically, the findings suggest that managers and HR practitioners should tailor leadership strategies to employee cultural orientations. Promoting spiritual leadership may be more effective in low power distance contexts, where employees are more receptive to participative and value-based leadership styles.
