The Effect of Workplace Bullying on Job Burnout among Hotel Employees in China: The Moderating Effect of Perceived Organizational Support

Purpose - This study investigates the impact of workplace bullying on job burnout among employees in the Chinese hotel industry and to analyze the moderating role of perceived organizational support (POS) in this relationship. In particular, workplace bullying is categorized into three types: person-related, physically intimidating, and work-related, and the study investigates the individual effects of each type on job burnout.
Design/methodology/approach - A survey was administered to hotel employees in China, yielding 275 valid responses. Data were collected using a 5-point Likert scale and analyzed with SPSS 27.0 and PROCESS Macro Model 1. Statistical procedures included reliability and correlation analyses, hierarchical regression, and moderation analysis. Demographic factors such as gender, age, and education level were controlled for in the analysis.
Findings - Workplace bullying significantly increased job burnout among hotel employees, with person-related bullying showing the strongest effect. Perceived organizational support (POS) partially moderated this relationship, buffering the negative impact of work-related bullying on burnout. A higher level of POS reduced the negative effect of work-related bullying, demonstrating the protective role of organizational support. These results highlight the importance of organizational support systems in mitigating the harmful effects of workplace mistreatment.
Research implications or Originality - Workplace bullying increases emotional exhaustion, with effects varying by type. Perceived organizational support buffers only work-related bullying, highlighting its context-specific role. Practical measures like support programs and fair management are essential. The study offers rare evidence from Chinese hotel workers, contributing to healthier organizational practices.
