구성원의 ESG경영에 대한 인식이 조직시민행동 및 경영성과에 미치는 영향

국문 초록

본 연구에서는 경주지역 호텔구성원의 ESG경영인식, 조직시민행동, 경영성과 간의 관계를 조사하였으며, 선행연구를 통해 이들 변수들의 기본개념과 주요 특성을 파악하고 이들 변수들 간의 관계에 대한 연구모형을 설정하였다. 가설을 검증하기 위하여 국내 대표 관광지 중 하나인 경주지역의 호텔을 선정하여 실증분석을 실시하였다. 측정모형의 타당성을 확보하기 위하여 확인적 요인분석을 실시하였으며, 측정모형의 적합도를 확보하여 일정한 타당성과 판별타당도를 수행하였다. 첫째, 호텔구성원의 ESG경영인식은 조직시민행동에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 둘째, 호텔구성원의 ESG경영인식은 재무적 경영성과와 비재무적 경영성과에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 셋째, 호텔종사원의 조직시민행동은 호텔기업의 재무적, 비재무적 경영성과에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 결론적으로 경주지역 호텔기업들은 구성원의 조직시민행동과 경영성과를 향상시키기 위하여 ESG경영 도입 및 개선할 경우에 호텔구성원의 조직시민행동과 경영성과를 최대화할 수 있는 것이다.

영문 초록

Purpose: This study developed the relationship between Environmental, Social, and Governance (ESG) management awareness, organizational citizenship behavior, and management performance. Research design, data, and methodology: Hotels in Gyeongju, one of Korea’s representative tourist destinations, were selected for empirical analysis to verify the hypotheses. Confirmatory factor analysis was conducted to secure the validity of the measurement model, and the fit of the measurement model was secured to determine the convergent and discriminant validity. Results: The ESG management awareness of hotel members had a significant positive effect on organizational citizenship behavior. The ESG management awareness of hotel members had a significant positive effect on the financial and non-financial management performance. The organizational citizenship behavior of hotel employees had a significant positive effect on the financial and non-financial management performance of hotel companies. Conclusions: Hotel companies in the Gyeongju area should introduce and improve ESG management to improve the organizational citizenship behavior and management performance of members.
