국문 초록

본 연구의 목적은 영유아 교사가 지각한 교사 전문성이 기관의 조직효과성에 미치는 영향에서 조직몰입의 매개효과를 검증하는 것이다. 이를 위해 서울과 경기도 소재 기관의 영유아 교사 217명이 연구대상이 되었다. 수집된 자료는 SPSS 28.0과 구조방정식모형(SEM)을 활용하여 빈도분석, 기술통계분석, 상관분석 및 부트스트랩 방법으로 분석되었다. 연구 결과, 교사 전문성과 조직몰입 및 조직효과성 간 유의한 상관성이 나타났다. 또한 교사 전문성은 조직효과성에 직접적으로 긍정적인 영향을 미칠 뿐만 아니라, 조직몰입을 매개로 하여 간접적으로도 영향을 미치는 것으로 나타났다. 이러한 본 결과는 조직몰입이 조직효과성을 향상시키는 핵심 요인으로 작용함을 실증적으로 검증한 것으로, 영유아교사의 전문성 계발과 연계한 조직몰입 촉진 전략을 수립하는 정책적 접근이 필요함을 시사한다.

영문 초록

The purpose of this study was to examine the mediating effect of organizational commitment on the relationship between teacher professionalism, as perceived by early childhood teachers, and organizational effectiveness. To achieve this, a convenience sample of 217 early childhood teachers from institutions in Seoul and Gyeonggi Province was surveyed. The collected data were analyzed using SPSS 28.0 and structural equation modeling(SEM), which included frequency analysis, descriptive statistics, correlation analysis, and bootstrap procedures. The results revealed significant correlations among teacher professionalism, organizational commitment, and organizational effectiveness. Furthermore, teacher professionalism was found to have both a direct positive effect on organizational effectiveness and an indirect effect through the mediation of organizational commitment. These findings provide empirical evidence that organizational commitment serves as a key factor in enhancing organizational effectiveness. Thus, this study highlights the necessity of a policy-driven approach that integrates strategies to foster teachers’ organizational commitment alongside professional development initiatives.
