학교장 지도성과 학교 풍토의 관계: 교직만족도의 매개 효과를 중심으로

국문 초록

목적 본 연구는 학교장 지도성과 학교 풍토의 관계에서 교직만족도의 매개 효과를 가정한 구조 모형을 설정하고, 모형의 적합도와 변수와의 관련성을 통해 시사점을 도출하고자 하였다. 방법 이를 위해 경기교육종단연구 9차년도(2020) 자료 3,635명을 분석 대상으로 활용하였다. 학교 풍토를 종속변인으로, 학교장 지도성을 독립변인으로 그리고 교직만족도를 매개변인으로 설정하여 SPSS 23,0과 AMOS 29.0을 활용하여 기술통계, 상관관계, 구조방정식 모형 분석(Structural Equation Model)을 실시하였다. 결과 분석 결과, 첫째, 학교장 지도성은 학교 풍토에 정적 영향을 미치고 있는 것으로 나타났다. 둘째, 학교장 지도성은 교직만족도를 매개하여 학교 풍토에 정적인 영향을 미치고 있었다. 셋째, 교직만족도는 학교 풍토 변인에 부적 영향을 미치고 있었다. 또한 붓스트래핑 결과 교직만족도가 매개 변인으로써 학교 풍토에 영향을 미치고 있는 것으로 나타났다. 결론 이러한 연구결과를 토대로 교육행정기관을 중심으로 한 학교장 지도성 개발 연수의 확대 및 보급, 협력적·민주적 학교 풍토를 조성하기 위한 정책 및 지원, 교직만족도 함양을 위한 학교조직 차원의 관리 등을 제언으로 제시하였다.

영문 초록

Objectives This study attempted to examine the structural relationship between principal leadership, teaching satisfaction, and school climate and draw implications. Methods For this, 3,635 data from the 9th year (2020) of the Gyeonggi Education Termination Study were used as analysis targets. By setting school climate as a dependent variable, principal leadership as an independent variable, and teaching satisfaction as a mediating variable, descriptive statistics, correlations, and structural equation model analysis (Structural Equation Model) was conducted using SPSS 23,0 and AMOS 29.0. Results As a result of the analysis, first, it was found that the principal's leadership had a positive effect on the school climate. Second, the principal's leadership had a positive effect on the school climate by mediating the degree of satisfaction with the teaching profession. Third, teaching satisfaction had a negative effect on school climate variables. Additionally, the results of bootstrapping showed that teacher satisfaction was influencing school climate as a mediating variable. Conclusions Based on these findings, suggestions such as the expansion and distribution of principal leadership development training centered on educational administrative agencies, policies and support to create a cooperative and democratic school climate, and school organization-level management to foster teacher satisfaction were presented.
