어린이집 원장의 코칭리더십이 조직유효성에 미치는 영향 - 교사의 심리적 임파워먼트 매개효과 중심으로

국문 초록

본 연구의 목적은 교사가 지각하는 어린이집 원장의 코칭리더십이 조직유효성에 미치는 인과관계에서 교사의 심리적 임파워먼트의 매개효과를 검증함에 두고 있으며, 이를 위해 인천광역시와 부천시 소재 100개 어린이집에 근무하는 교사 410명을 대상으로 설문조사를 실시, SPSS 분석 결과를 제시하였다. 첫째, 원장의 코칭리더십의 하위요인인 방향제시, 자기개발, 수행평가, 소통 및 관계는 조직유효성 및 심리적 임파워먼트에 유의미한 영향을 미치는 것으로 나타나 가설 1, 2, 3 모두 채택되었다. 둘째, 원장의 코칭리더십과 조직유효성의 인과관계에서 교사의 심리적 임파워먼트의 하위요인인 의미성, 역량, 자기결정, 영향력 모두가 유의한 매개효과가 있는 것으로 나타나 가설 4는 채택되었다. 본 연구의 시사점으로, 어린이집 원장의 코칭리더십은 교사의 조직유효성 높이는 데 중요한 역할을 한다. 교사의 심리적 임파워먼트는 원장의 코칭리더십과 조직유효성 간의 관계에서 매개효과가 있으며, 어린이집 원장은 구성원의 조직유효성을 높이기 위해 코칭리더십을 발휘해야만 한다. 본 연구는 인천광역시 및 부천시에 있는 어린이집에 근무하는 교사를 대상으로 실시한 연구로서, 후속 연구에서는 표집 집단을 확대하여 연구할 필요가 있다. 또한, 다른 관점에서 접근할 수 있는 다양한 변인들을 채택하여 연구할 필요가 있다.

영문 초록

The purpose of this study was to verify the mediating effect of teachers' psychological empowerment in the causal relationship between the coaching leadership of the director of the children's home as perceived by teachers and organizational effectiveness. To this end, a questionnaire survey was conducted on 410 teachers working at 100 children's homes in Incheon and Bucheon, and the results of the SPSS analysis were presented. First, the subfactors of the chairman's coaching leadership, direction, self-development, implementation evaluation, communication, and relationship, were shown to have a significant effect on organizational effectiveness and psychological impact, and both hypotheses 1, 2, and 3 were adopted. Second, in the causal relationship between the director's coaching leadership and organizational effectiveness, the subfactors of teachers' psychological empowerment, meaningfulness, competence, self-determination, and influence, were all shown to have a significant mediating effect, and hypothesis 4 was adopted. As a suggestion of this study, the coaching leadership of the director of the children's home plays an important role in improving teachers' organizational effectiveness. Teachers' psychological empowerment has a mediating effect on the relationship between the director's coaching leadership and organizational effectiveness, and the director of the children's home must exercise coaching leadership to increase the organizational effectiveness of its members. This study was conducted on teachers working at children's homes in Incheon Metropolitan City and Bucheon City, and subsequent studies should expand the target population. Furthermore, it is necessary to adopt various variants that can be accessed from various perspectives and conduct research.
