Relationships Linking Person-environment Fit, Work Engagement, And Innovative Work Behavior of Employees in Korean Travel-Tech Industry

Purpose - While many tourism companies are seeking to transform into travel-tech companies, they are experiencing difficulties due to a lack of operational experience in IT personnel and a lack of IT personnel themselves. This study examined the effect of person-environment (P-E) fit, work engagement, and innovative work behavior on information technology (IT) employees in the Korean travel-tech industry.
Design/Methodology/Approach - Overall, 339 questionnaire responses from 26 travel-tech companies in the tourism industry were processed. The influence relationships between variables were analyzed using structural equation modeling and frequency, confirmatory factor, reliability, and correlation analyses.
Findings - Person-job (P-J) fit significantly affected work engagement, whereas person-organization (P-O) fit had no effect on work engagement. Work engagement significantly affected innovative work behavior. Both P-J and P-O fit had meaningful effects on innovative work behavior, and work engagement mediated the relationship between P-J fit and innovative work behavior.
Research Implications - The findings reveal the unique characteristics of the tech industry; while previous studies have demonstrated that both P-J fit and P-O fit have a significant effect on job engagement, P-J fit was found to be more important among travel-tech workers. Therefore, this study has practical implications for travel-tech companies and their stakeholders facing human resource management issues, including high turnover rates and difficulties in finding new hires. Concidering these characteristics of IT personnel, travel tech companies seem to need to establish policies that guarantee job suitability for their members.
