영아교사의 임파워먼트가 직무스트레스에 미치는 영향

국문 초록

목적 본 연구는 영아교사의 임파워먼트가 직무스트레스에 미치는 영향을 영아교사가 인식하고 있는 어린이집조직문화의 매개효과를 중심으로 파악하여 영아교사의 직무스트레스를 낮추기 위한 방안을 마련하는데 기초자료를 제공하고자 수행되었다. 방법 본 연구는 어린이집에서 만 2세 이하를 담당하는 영아반 교사 310명를 대상으로 임파워먼트, 어린이집조직문화, 직무스트레스에 대해 설문조사를 실시하였다. SPSS 25.0 프로그램을 활용하여 Baron과 Kenny(1986)가 제시한 3단계의 회귀분석으로 매개효과를 검증하였다. 결과 첫째, 영아교사의 임파워먼트와 직무스트레스, 어린이집조직문화와 직무스트레스는 각각 유의미한 부적상관을, 영아교사의임파워먼트와 어린이집조직문화는 유의미한 정적상관을 보였다. 둘째, 영아교사의 임파워먼트 하위요인 중 전문성신장과 지위가직무스트레스를 유의미하게 설명하는 변인이었으며, 어린이집조직문화 중 협동적지도성, 학습동반자, 동료지원이 직무스트레스를유의미하게 설명하는 변인이었다. 셋째, 어린이집조직문화는 영아교사의 임파워먼트와 직무스트레스 관계에서 완전매개효과를 갖는 것으로 나타났다. 결론 영아교사의 직무스트레스에서 영아교사의 임파워먼트와 어린이집조직문화가 중요하게 고려될 필요가 있음을 시사한다.

영문 초록

Objectives The Purpose of this study is to examine the influence empowerment and culture of child care center on infants teacher’s job stress and to analyze the mediating effect of culture of child care center on the relationship between empowerment and job stress. Methods A total of 310 infants teacher who work in busan area responded to the questionnaire. Results First, the sub-variables of empowerment that explain the teacher’s job stress were professionalism improve, position. Second the sub-variables of the culture of child care centers that explain the teacher’s job stress were collaborative leadership, learning partners and co-worker’s support. Third, the culture of child care center was found to have mediating effect on the relationship between teacher’s empowerment and job stress. Conclusions The results of this study suggest program to improve the infant teacher’ empowerment and culture of child care center. These prograns will reduce infant teacher’ job stress.
