장기요양시설 종사자의 직무특성이 소진에 미치는 영향

국문 초록

본 연구의 목적인 장기요양시설 종사자의 직무특성과 소진의 관계에서 감정노동과 임파워먼트의매개효과를 검증하기 위함이다. 분석대상은 충청남도 장기요양시설 종사자 313명을 대상으로 실시하였다. 주요 분석방법으로는 구정방정식모델 분석을 AMOS프로그램을 사용해 실시하였다. 매개효과 검증하기 위해서 Bootstrap 방법을 사용하였고, 매개변인의 개별적 간접효과 및 매개효과를 검증하기 위해서 팬텀변인을 활용해 분석하였다. 검증연구결과 첫째, 직무특성이 소진에 부적인 영향을미치는 것으로 나타났다. 둘째, 직무특성과 소진의 관계에서 감정노동이 매개하는 것으로 나타났다. 셋째, 직무특성과 소진의 관계에서 임파워먼트가 매개하는 것으로 나타났다. 연구결과를 토대로, 장기요양시설 종사자를 대상으로 직무특성을 향상시키는 직무의 설계를 통해서 감정노동을 최소화하고, 임파워먼트를 강화하며, 더 나아가 종사자의 소진 감소를 위한 근로여건 개선 등 실천적ㆍ정책적 함의를 제시하였다.

영문 초록

The purpose of this study is to verify the mediation effects of emotional labor andempowerment on the relationship between job characteristics and burnout of long-term care facility workers. The analysis target includes 313 workers engaging in long-term care facilities inChungcheongnam-do. The study has selected the equation model analysis using the AMOSpropram as the main analysis method with Bootstrap method used to verify the mediating effectand the phantom variable to verify the individual indirect effect and the mediating effect of theparameters. The study findings are as follows: first, job characteristics are found to have a negative effect on burnout; second, emotional labor is found to mediate the relationshipbetween job characteristics and burnout; third, empowerment is found to mediate therelationship between job characteristics and burnout. Based on these findings, the study haspresented the practical and policy implications applicable to on site fidels. Based on theresearch findings, I have designed job duties intended to promote job characteristics amonglong-term care facility workers and further presented practical and policy implications tominimize emotional labor, reduce burnout and to improve overall working conditions bystrengthening workers’ empowerment.
