장애인거주시설 생활지도원이 지각하는 시설장의 리더십과 이직의도 관계 연구

국문 초록

본 연구는 장애인거주시설 생활지도원이 인식하는 시설장의 리더십이 생활지도원의 이직의도에 미치는 영향 및 이들 간의 관계에서 조직신뢰의 매개효과를 검증하는 것을 목적으로 한다. 이를 위해 국내 장애인거주시설에서 서비스를 제공하는 생활지도원 536명을 대상으로 자기기입식설문조사를 통해 자료를 수집하였다. 주요 분석결과는 다음과 같다. 먼저, 생활지도원이 인식하는시설장의 리더십 가운데, 혁신·모험적 리더십과 배려·지원적 리더십 수준이 높을수록 생활지도원의 이직의도가 낮아지는 것으로 나타났다. 둘째, 조직신뢰는 혁신·모험적 리더십과 이직의도관계에서는 완전매개효과를 보였으며, 배려·지원적 리더십과 이직의도의 관계에서는 부분매개효과가 있는 것으로 나타났다. 이외에 본 연구모형의 적합성 제고를 위해 설정한 통제변수들 가운데, 사회적 바람직성, 교육, 연령이 생활지도원의 이직의도에 통계적으로 유의미한 효과를 보였다. 이러한 분석결과를 바탕으로 장애인거주시설 생활지도원의 이직의도를 낮추고 이를 적절히 관리할수 있는 실천적·정책적 방안을 제언하였다

영문 초록

The purpose of this study is to verify the impact of the facility manager s leadership on the turnover of care-worker and the mediating effect of organizational trust in the relationship between them. A self-reported questionnaire survey was employed for the data collection. The data was collected from 536 care-workers working in 39 residential facilities for the disabled. the results showed firstly that innovative leadership and considerate leadership negatively affected on turnover intention of care-workers. Secondly, organizational trust had the fully mediating effect between the relationship on innovative leadership and turnover and had the partial mediating effect between the relationship on considerate leadership and turnover. In addition among the control variables set up to enhance the suitability of this research model, social desirability, education, and age had a statistically significant effect. Based on the results of the study, I presented practical and political implications needed to mange turnover intention of care-workers in residential facilities for the disabled.
