국문 초록

본 연구는 수출제조기업의 생산자 리더십과 개발형 조직문화 간의 관계에서 지시자 리더십의 매개효과를 검증하고자 하는 것이 연구목적이다. 본 연구를 통하여 생산자 리더십이 혁신적, 혹은 중개적 개발형 조직문화에 영향을 미치는데 있어서 지시자 리더십의 부분매개모형과 완전매개모형을 분석하고자 하였다. 개념적 연구모형은 생산자 리더십, 개발형 조직문화, 지시자 리더십의 3개 요인으로 설계되었다. 수출제조기업을 대상으로 리더십 유형과 조직문화와 관련된 500개의 조사대상표본에 기초해서 구조방정식모형을 사용하여 생산자 리더십과 개발형 조직문화 간의 관계에서 지시자 리더십의 매개효과를 분석한 결과 다음과 같은 연구결과를 얻었다. 혁신적 개발형 조직문화와 중개적 개발형 조직문화의 경우에 생산자 리더십과 개발형 조직문화 간의 관계에서 지시자 리더십이 완전매개효과로 유의하게 검증되었다. 또한 개발형 조직문화의 경우에 생산자 리더십과 개발형 조직문화 간의 관계에서 지시자 리더십이 부분매개효과로 유의하게 검증되었다. 지시자 리더십의 매개효과를 통제한 상태에서 본 연구의 결과는 생산자 리더십이 개발형 조직문화에 미치는 영향을 실증연구를 통해서 검증함으로서 학술적 기여도를 높였으며, 또한 정책적, 혹은 실무적 시사점을 제시한 연구이다. 본 연구는 리더십 유형과 조직문화 연구 분야에서 지시자 리더십 변수를 사용하여 매개효과를 검증하였다는 점에서 의미 있는 연구이다.

영문 초록

Purpose : The purpose of this study examines the mediating effect of director leadership in the relationship between producer leadership and adhocracy culture of export manufacturing firm. In addition, this study attempts to analysis the mediating effect of director leadership in the relationship between producer leadership and adhocracy culture with innovator and broker using partial mediation and completed mediation model. Research design, data, methodology : Conceptual research model is designed with producer leadership, director leadership, and adhocracy culture. Based on five hundred cases with leadership styles and organizational culture of export manufacturing firm, the mediating effect of director leadership in the relationship between producer leadership and adhocracy culture using structured equation modeling. Results : In the case of adhocracy culture with innovator and broker, the completed mediating effect of director leadership in the relationship between producer leadership and adhocracy culture were significantly showed. In the case of adhocracy culture, the partial mediating effect of director leadership in the relationship between producer leadership and adhocracy culture were significantly showed. Conclusions : By controlling for the mediating effect of director leadership, this study have improved the academic contributions as well as policy and practical implications through empirical study of producer leadership that affect adhocracy culture. In addition, this study means that the mediating effects on the variables of director leadership were examined.
