원장의 코칭리더십과 조직효과성 간의 관계: 유아교사의 심리적 안녕감 매개효과를 중심으로

국문 초록

본 연구는 원장의 코칭리더십과 조직효과성, 유아교사의 심리적 안녕감 간의 관계를 구체적으로 조망하고자 하였다. 원장의 코칭리더십과 조직효과성 간의 관계에서 유아교사의 심리적 안녕감이 매개역할을 하는지 살펴봄으로써 질 높은 유아교육현장 마련을 위한 방안 모색을 목적으로 한다. 이를 위해, 유치원과 어린이집 교사 362명을 대상으로 2017년 5월에 3주간 조사하였으며, 자료분석은 빈도분석, 신뢰도분석, Pearson상관분석, 회귀분석을 실시하였다. 연구결과, 첫째, 원장의 코칭리더십, 유아교사의 심리적 안녕감, 조직효과성은 유의미한 상관이 있었다. 둘째, 원장의 코칭리더십과 심리적 안녕감 하위요인이 조직효과성(조직헌신, 직무만족, 직무성과)에 미치는 영향을 살펴본 결과는 다음과 같다. 조직효과성 중 조직헌신에는 성장과 발전에 대한 믿음, 존중, 자아수용, 삶의 목적이 유의한 영향을 미쳤으며, 직무만족에는 성장과 발전에 대한 믿음, 삶의 목적, 환경에 대한 통제력, 자아수용이 유의한 영향을 미쳤고, 직무성과에는 긍정적 대인관계, 삶의 목적, 자율성이 유의한 영향을 미치는 것으로 나타났다. 셋째, 원장의 코칭리더십이 조직효과성에 영향을 미치는데 있어서 유아교사의 심리적 안녕감이 부분매개 효과가 있는 것을 확인하였다. 원장의 코칭리더십이 유아교사의 심리적 안녕감을 통해 조직효과성에 영향을 미침을 시사한다. 이 연구결과는 원장의 코칭리더십 교육 필요성 및 유아교사의 심리적 안정감을 위한 지원 방안 모색에 대한 기초자료로 활용될 수 있으리라 기대한다.

영문 초록

The purpose of this study is to examine the mediating effects of early childhood teachers psychological well-being between director s coaching leadership and the organizational effectiveness. Our research targets were 362 early childhood teachers. Full-scale survey was conducted for three week in May. Frequency analysis, reliability verification, correlation analysis, and regression analysis were performed using SPSS 21.0 for this research. First, there is significant correlation among director s coaching leadership, early childhood teachers psychological well-being and the organizational effectiveness. Second, director s coaching leadership was positively related to the organizational effectiveness and the early childhood teachers psychological well-being. In addition, early childhood teachers psychological well-being was positively related to the organizational effectiveness. Third, it was shown that early childhood teachers psychological well-being in the relationship between director s coaching leadership and the organizational effectiveness had partial mediation effect. This study will provide basic data about how to support early childhood teachers and about the necessity of the director s coaching leadership.
