국문 초록

본 연구는 신규간호사가 지각한 프리셉터와의 교환관계가 회복탄력성과 조직사회화에 미치는 영향을 확인하고 신규간호사가 지각한 프리셉터와의 교환관계와 조직사회화의 관계에서 회복탄력성의 매개효과를 확인하기 위한 조사연구이다. 4년제 간 호학과를 졸업한 후 신규간호사로 임용되어 8 주간의 프리셉터십 교육 프로그램을이수한 간호사를 편의표집 하였고 2018년 9월부터 11월까지 교환관계, 회복탄력성 및 조직사회화 자료를 153명에게 수집하였다. 자료는 Spearman 상관분석, 3단계 매 개회귀분석 및 Sobel 검정으로 분석하였다. 프리셉터와의 교환관계가 높을수록 회복 탄력성과 조직사회화가 높아졌고, 회복탄력성이 높을수록 조직사회화가 높아지는양의 상관관계를 보였다. 매개회귀분석 1 단계에서, 신규간호사의 프리셉터와의 교 환관계가 높을수록 회복탄력성이 높아지며, 2단계와 3단계 분석결과, 교환관계가 높을수록, 회복탄력성이 높을수록 조직사회화가 높아지며 설명력은 42.3%로 나타났다. Sobel 검정 결과, 교환관계와 조직사회화의 관계에서 회복탄력성은 부분 매개하였다. 따라서 신규간호사 적응을 돕기 위해 신규간호사의 프리셉터와의 교환관계와 회복탄력성을 증진시키는 간호교육 프로그램 개발과 적용이 필요하다.

영문 초록

This study examines how new nurse-preceptor exchange relationship impacts resilience and organizational socialization, and determines the mediating effect of resilience. In this study correlational study, 153 new nurses agreed to participate in this study, and completed questionnaires of a preceptor-new nurse exchange relationship, a resilience, and an organizational socialization. Data were analyzed by Spearman correlation coefficients, three-step mediated regression, and Sobel test. New nurse-preceptor exchange relationship positively correlated with resilience and organizational socialization. Higher exchange relationship affected higher resilience explained 19.1% of variance. Exchange relationship and resilience were predictors of organizational socialization explained 42.3% of variance. Resilience mediated the relationship between exchange relationship and organizational socialization. The results suggest that a nursing program to enhance preceptor-new nurse exchange relationship and resilience could be developed as an effective strategy for the organizational socialization.
