국문 초록

이 연구는 학교장의 변혁적 리더십이 교사들의 임파원먼트에 미치는 효과와 두 변수간의 관계에서 재직기간의 조절효과를 실증적으로 분석한 것이다. 이에 따른 자 료를 2010년 3월 현재 강원 지역의 초등학교 교사 396명으로부터 설문지를 이용하여 수집하였다. 분석 결과 학교장의 카리스마와 개별적 배려 리더십은 각각 교사들의 자기 효능 감과 자율성 및 영향력 요인에 긍정적 영향을 미치고는 것으로 나타났다. 지적 자극 리더십은 교사들의 의미감과 자율성에, 그리고 고무적 리더십은 교사들의 의미감과 자율성 외에 영향력 요인에도 긍정적 영향을 미치는 것으로 분석되었다. 재직 기간은 학교장의 카리스마와 교사의 의미감의 관계에서, 지적 자극 리더십과 교사의 자율성 및 영향력의 관계에서, 그리고 고무적 리더십과 자기 효능감의 관계 에서 긍정적인 조절 효과를 갖는 것으로 나타났다.

영문 초록

The purpose of this paper is to review the relationship between transformational leadership and teachers empowerment, and the moderating effect of tenure. In order to achieve this object, 396 questionnaires were gathered from primary school teachers in Kangwon province. To test hypotheses, this study used multiple regression analysis and hierarchical multiple regression analysis. The results of statistical analysis can be outlined as follows: Firstly, charisma is related positively with self-efficacy, self-determination, impact. Intellectual stimulation is related positively with meaning, self-determination. Individual consideration is related positively with self-efficacy, self-determination, impact. And inspirational leadership is related positively with meaning, self-determination, impact respectively. Secondly, in the moderating effect of gender and tenure on the relationship between transformational leadership and empowerment, it was found that transformational leadership(charisma, individual consideration, intellectual stimulation, and inspirational motivation) partly has effect on empowerment while interacting with teachers tenure.
