금융업종 종사자의 교육훈련과 직무성과의 관계에서 교육훈련전이의 매개효과

국문 초록

본 연구의 목적은 금융 및 보험업의 교육훈련이 직무성과에 미치는 영향을 검증하고, 이들 변수간 관계에서 교육훈련전이의 매개효과를 검증하는 데 있다. 이러한 연구 목적 달성을 위해 4개의 가설을 설정하였고, 11개 금융기업에서 교육훈련프로그램을 이수한 집단을 대상으로 임의표집하여 301부의 응답 자료에 대해 분석을 실시하였다. 그 분석 결과 첫째, 교육훈련의 하위 요인인 교수능력, 교육과정, 학습시설은 교육훈련전이에 정(+)적 영향을 미쳤다. 둘째, 교수능력, 교육과정,학습시설은 직무성과에 정(+)적 영향을 미쳤다. 셋째, 교육훈련전이는 직무성과에 정(+)적 영향을 미쳤다. 넷째, 교육훈련의 3가지 하위요인은 교육훈련전이를 통해 직무성과와 관계가 있는 간접효과가 확인되었다. 교수능력과 학습시설의 경우 직접효과와 교육훈련전이를 통한 간접효과가 모두유의한 보완적 매개에 해당되었다. 교육과정은 교육훈련전이를 통한 간접효과는 유의한 반면, 직 접효과는 5% 수준에서 유의하지 않아 간접효과만 있는 매개에 해당되었다. 이러한 분석 결과에 기초해 금융 및 보험업 회사에 대해 이론적․실무적 시사점을 제언하였다.

영문 초록

The purpose of this study is to confirm the effect of training on job performance, the mediating effect of training transfer in the financial and insurance companies. In order to achieve the purpose of this study, four hypothesis are formulated and the respondents of sample who completed training program in eleven financial companies are selected as random and 301 survey data are analyzed. First, professors’ ability, education curriculum and learning facilities affect training transfer positively(+). Second, professors’ ability, education curriculum and learning facilities affect job performance positively(+). Third, training transfer affects job performance positively(+). Fourth, 3 factors of training are confirmed with the indirect impact related to job performance. However, the teaching ability and learning facility have direct impact for each. Direct and indirect effect through training transfer are all significant supplement mediation. On the one hand, training transfer of education course is significant and is considered as having only indirect effect. Based on the analysis result, theoretical and practical implications of companies in finance and insurance field are suggested.
