This study aims to examine the mediating variables in order to investigate the direct relationship between task conflicts and their outcomes, as well as contingent variable that moderates the level of relationship. In particular, this study investigates the relationship between task conflict and team learning behavior through team cohesiveness. Moreover, this study explores whether psychological safety mitigates the negative effect of task conflict on team cohesiveness. By using 704 survey data observations from 1,000 employees in 138 teams in 23 companies located in Seoul, South Korea that adopt team system, we test the research model. Results of the empirical analysis show that task conflicts in teams decrease team cohesiveness. In addition, task conflicts influence team learning behavior negatively through the medium of team cohesiveness. Futhermore, psychological safety mitigates the negative effect of task conflict on team cohesiveness. Theoretically, this study expands the research area of task conflict and suggests the necessity of investigating the mediating factors to explain the relationship between task conflict and outcomes, as well as explain the research area of managing task conflict in teams.
