국문 초록

이 연구의 목적은 호텔 조직의 Y세대와 Z세대 간 세대갈등과 관계회복 경험의 의미를 발견하는 것이다. 이러한 연구목적을 달성하기 위해 Giorgi (1985)의 현상학적 연구방법으로 접근하였으며, 연구문제는 1) 호텔 조직의 Y세대와 Z세대 간 세대갈등에 대한 경험의 의미는 무엇인가? 2) 호텔 조직의 Y세대와 Z세대 간 관계회복에 대한 경험의 의미는 무엇인가로 설정하였다. 자료 수집은 1년 이상 국내호텔에 재직하고 있는 Y세대와 Z세대를 대상으로 심층면접을 진행하였으며, 자료 분석은 발전된 Giorgi et al. (2017)의 5단계 분석절차에 따라 실시하였다. 그 결과, Y세대와 Z세대 간 세대갈등과 관계회복 경험의 의미는 12개의 주제, 43개의 의미단위, 388개의 의미 있는 진술이 도출되었다. 첫째, Y세대의 세대갈등 경험의 의미로는 ‘Z세대는 자유로운 영혼’, ‘서비스 현장에서 느끼는 다른 열정의 온도’, ‘누구도 알아주지 않는 외로움’의 주제가 도출되었다. 둘째, Z세대의 세대갈등 경험의 의미로는 ‘Y세대는 젊은 꼰대’, ‘과도한 서비스정신요구에 대한 불만’, ‘속으로 울게 만드는 괴로운 감정들’의 주제가 도출되었다. 셋째, Y세대의 관계회복 경험의 의미로는 ‘관계회복은 일의 연장선’, ‘그럴 수도 있지, 아직 어리니까 참음’, ‘최대한 노력하지만 다 포용하기에는 역부족’의 주제가 도출되었다. 넷째, Z세대의 관계회복 경험의 의미로는 ‘관계회복은 필수적 선택’, ‘막막했지만 안심되고 차분해진 마음’, ‘먼저 다가가는 노력은 나 자신이 성장하는 계기’의 주제가 도출되었다. 이 연구는 호텔 조직의 Y세대와 Z세대 간 세대갈등과 관계회복 경험의 의미를 발견하여 Y세대와 Z세대에 대한 깊이 있는 통찰을 제공하였으며, 분석결과를 바탕으로 호텔 조직 내 세대갈등과 관계회복을 이해할 수 있는 기초자료를 제공하였다.

영문 초록

The purpose of this study is to unveil the meanings of generational conflict and relationship recovery experiences between Gen Y and Gen Z hotel employees. To this end, this study adopted the phenomenological research method of Giorgi (1985) to answer the following research questions: 1) What are the meanings of their generational conflict experiences at hotels? 2) What are the meanings of their relationship recovery experiences at hotels? The data were collected through in-depth interviews of those working at domestic hotels for at least a year. The data analysis followed an advanced five-step analysis procedure of Giorgi et al. (2017). The results revealed 12 themes, 43 meaning units, and 388 meaningful statements. First, the themes of Gen Y’s generational conflict experiences were ‘Gen Z has a free spirit’, ‘the different levels of passions and professionalism in the service field’, and ‘loneliness that no one recognizes.’ Second, the themes of Gen Z’s generational conflict experiences were ‘Gen Y are young boomers’, ‘feeling frustrated by demands for excessive service mind’, and ‘painful emotions that make me cry but hold back tears.’ Third, the themes of Gen Y’s relationship recovery experiences were ‘relationship recovery is an extension of work,' ‘I’m holding back because Gen Z is still young’, and ‘I try my best but cannot embrace everything.’ Fourth, the themes of Gen Z’s relationship recovery experiences were ‘relationship recovery is an essential choice,' ‘I was at a loss, but I felt reassured and calm’, and ‘efforts to approach first are a self-growth opportunity.’ This study provides fundamental data and in-depth insights into Gen Y and Gen Z hotel employees by exploring the meanings of their generational conflict and relationship recovery experiences.
