국문 초록

본 연구는 상관의 리더십이 집단의 탐색 및 활용학습에 미치는 영향관계에서, 사회 네트워크 지향성의 매개효과에 관한 연구이다. 즉, 본 연구는 군 병원과 의무교육/연구기관에서 상관의 리더십이 집단의 탐색 및 활용학습에 미치는 영향, 사회 네트워크 지향성의 매개효과, 그리고 구성원들의 사전지식 및 학습동기의 조절효과를 실증적으로 검증했다. 이를 위해 각 조직에 근무하는 299명의 자료를 수집하여 분석한 결과는 다음과 같다. 첫째, 상관의 적극적 리더십은 집단의 탐색학습과 활용학습에 정적인 영향을 주었지만 소극적 리더십은 활용학습에 도 부정적인 영향을 보였다. 둘째, 상관의 적극적 리더십은 구성원들의 집단 내부 및 외부 네트워크 지향성에 정적인 영향을 준 반면 상관의 소극적 리더십은 내부 지향성에 부적인 영향을 주었다. 셋째, 상관의 적극적 리더십과 집단의 탐색 및 활용학습의 관계에서 내부 지향성과 외부 지향성은 모두 부분매개효과를 보였다.

영문 초록

The purpose of this study is to examine the effect of a leadership toward a organizational learning in the military field. To do that, First of all, the authors shed a light to the black box between the leadership and the organizational learning using a 'social network orientation'. Secondly, we verify mediating effect of social network orientation in the relation between leadership and organization Learning. Based on a empirical method, the author found several significant outcomes. First, the active-effective leadership influenced positively exploitation and exploration of learning. Second, a 'intra-group and external-group network orientation' of a follower partially mediated between the active-effective leadership and the exploitation/exploration. Third, the active-effective leadership showed a stronger effect toward the external-group network orientation. And, higher a level of internal motivation, the active-effective leadership had a negative effect toward the group external network orientation.
