국문 초록

개인들이 특정한 목적을 달성하기 위해 자발적으로 결성하는 자발적 조직이 증가하고 있다. 자발적 조직은 공식 조직과 달리 혜택과 처벌을 활용할 수 없으며, 구성원들은 참여 동기가 사라질 경우 쉽게 탈퇴할 수 있다. 이러한 특성으로 인해 자발적 조직의 운영은 기존 공식 조직과는 다른 접근이 필요하지만, 관련 연구는 여전히 부족한 상태이다. 본 연구는 자발적 조직의 공식적, 비공식적 지원이 구성원의 정서적 및 지속적 몰입에 미치는 영향을 실증적으로 검증하고, 비공식적 지원의 심리적 유용성을 매개로 한 효과를 분석하였다. 제주 지역 내외에서 활동 중인 243명의 유효 응답 데이터를 구조방정식 모형을 통해 분석한 결과, 공식적 지원은 정서적 몰입과 지속적 몰입에 유의미한 영향을 미쳤으며, 비공식적 지원은 정서적 유용성을 매개로 몰입에 기여하였다. 반면, 학습적 유용성은 조직몰입에 직접적인 영향을 미치지 않는 것으로 나타났다. 본 연구는 자발적 조직의 지속 가능성을 높이기 위해 체계적인 지원 시스템과 신뢰 기반의 운영이 중요함을 실증하였으며, 자발적 조직 운영에 대한 연구 공백을 메웠다는 점에서 의의를 지닌다.

영문 초록

Voluntary associations, while easy to form due to flexible entry and exit, often face challenges in sustainability due to unclear incentives and responsibilities. This study examines how formal and informal organizational support influences members' emotional and sustained commitment, with a focus on the mediating role of emotional and learning-related benefits. Using data from 243 valid responses from voluntary associations in Jeju Island, the study tested hypotheses through structural equation modeling. Results show that organizational support significantly impacts emotional and sustained commitment. Emotional benefits mediate the effect, while learning-related benefits have limited influence. Non-hierarchical relationships, trust, and systematic support play a critical role in fostering commitment. This study underscores the importance of structured support systems for the sustainable development of voluntary associations and provides insights for effective organizational management.
