The objective of the study was to examine the moderating effect of job performance on the relationship between organizational citizenship behaviors (OCBs) and turnover intentions. More specifically, this study focuses on the differential impact of dimensions of OCBs (e.g., sportsmanship, civic virtue, conscientiousness, altruism) on the turnover intentions of low versus high performing restaurant employees. The multiple regression results indicate that OCBs have a greater influence on turnover intentions of low performing employees than for high performing employees; and sportsmanship and conscientiousness are most critical of low performers, while civic virtue is critical for high performers. Many managers may be needleesly devoting resources to their entire employees instead of determining the employees they want to retain. Organization should begin to manage turnover strategically and selectively.
