사회복지사의 윤리의식이 자기효능감과 슈퍼비전을 조절된 매개로 직무만족과 직무스트레스에 미치는 영향

국문 초록

본 연구는 사회복지사의 윤리의식 수준이 직무만족과 직무스트레스에 미치는 영향을 분석하고, 이 과정에서 자기효능감의 매개효과와 슈퍼비전의 조절된 매개효과를 검증하는 것을 목적으로 한다. 연구 대상은 서울 소재의 사회복지시설에서 근무하는 사회복지사로 하였으며, 총 512명을 대상으로 온라인 설문조사를 실시하였다. 데이터 분석은 SPSS 25.0과 AMOS 25.0을 사용하여 분석하였다. 연구결과 첫째, 윤리의식이 직무만족에 미치는 영향에서는 클라이언트에 대한 윤리와 기본 윤리가 직무만족에 정적인 영향을 미치는 것으로 나타났으며, 직무스트레스에 대해서는 부적인 영향을 미치는 것으로 검증되었다. 둘째, 윤리의식이 자기효능감에 미치는 영향에서는 기본 윤리, 클라이언트에 대한 윤리, 기관 윤리가 자기효능감에 정적인 영향을 미치는 것으로 나타났다. 셋째, 자기효능감은 직무만족에 정적인 영향을 미치고 직무스트레스에는 부적인 영향을 미치는 것으로 확인되었다. 넷째, 기본 윤리와 클라이언트에 대한 윤리가 직무만족과 직무스트레스에 미치는 영향에서 자기효능감의 부분매개 및 완전매개 효과가 검증되었다. 다섯째, 슈퍼비전 기능에 따른 조절된 매개효과 분석 결과, 슈퍼비전은 윤리의식이 직무만족과 직무스트레스에서 조절하는 것으로 나타났다. 연구 결과를 바탕으로 윤리의식을 높이기 위한 맞춤형 교육과 지원 프로그램 마련, 윤리 수준 증진을 위한 시설의 다양한 방법 시도, 자기효능감 증진을 위한 시설의 노력, 슈퍼비전 실천화, 인구사회학적 특성을 교류한 지원방법으로 실천적 함의를 제공했다. 연구를 통하여 실시된 본 연구는 사회복지사의 직무만족 증진과 직무스트레스 예방 전반에서 윤리의식, 자기효능감, 슈퍼비전의 중요성을 강조하는 데 의의를 가진다.

영문 초록

The purpose of this study was to analyze the effect of the level of ethical awareness of social workers on job satisfaction and job stress, and to verify the mediating effect of self-efficacy and the controlled mediating effect of supervision in this process. The subjects of the study were social workers working in social welfare facilities in Seoul, and an online survey was conducted on a total of 512 people. Data analysis was performed using SPSS 25.0 and AMOS 25.0. As a result of the study, First, in the effect of ethical consciousness on job satisfaction, it was found that ethics and basic ethics toward clients had a positive effect on job satisfaction, and it was verified that they had a negative effect on job stress. Second, in the effect of ethical consciousness on self-efficacy, basic ethics, ethics toward clients, and institutional ethics had a positive effect on self-efficacy. Third, it was confirmed that self-efficacy had a positive effect on job satisfaction and negative effect on job stress. Fourth, the partial and complete mediating effects of self-efficacy were verified in the effect of basic ethics and ethics on clients on job satisfaction and job stress. Fifth, as a result of analyzing the moderating effect according to the supervision function, it was found that in supervision, ethical consciousness was controlled in job satisfaction and job stress. Based on the results of the study, it provided practical implications by preparing customized education and support programs to raise ethical awareness, attempting various methods of facilities to improve ethical level, efforts of facilities to improve self-efficacy, practicing supervision, and exchanging demographic and sociological characteristics. This study conducted through the study is significant in emphasizing the importance of ethical consciousness, self-efficacy, and supervision in promoting job satisfaction and preventing job stress of social workers.
