류성룡의 공익지향의 실용적 리더십 -CIP-sp 모델에 의한 분석

국문 초록

본 연구는, 임진왜란과 정유재란 7년(1592년∼1598년) 동안 병조판서, 영의정, 도체찰사 등의 직책을 가지고 국난을 극복했던 서애 류성룡(西厓 柳成龍) 선생의 리더십을 CIP-sp(Charismatic, Ideological, Pragmatic; socialized, personalized) 모델의 관점에서 평가할 목적으로 수행되었다. 징비록과 선조실록 및 선조수정실록에 기초하여, 류성룡을 (1)인물평가, (2)민심관리, (3)명군대응, (4)군사전략, (5)분석기록 등 다섯 가지 차원에서 계량역사학적(historiomatric) 방법을 사용하여 분석하였다. 분석 결과, 류성룡은 “공익적(사회적) 권력지향의 실용적 리더(socialized pragmatic leader)”였던 것으로 나타났다. 그는 개인적 이득보다는 사회적, 공익적 이익을 위해서 헌신했으며, 카리스마 리더가 추구하는 것과 같은 먼 미래희망보다는 구체적, 실용적 문제에 천착했고, 이념적 리더가 추구하는 신념의 동질성을 추구하기보다는 실용적 리더로서 장기적 관점의 근본적 문제해결에집중했다. 본 연구를 통해서, 위기 상황에서 실용적 리더가 유효할 수 있다는 것을 확인했으며, 위기 속에서는 ‘공익적(사회적) 권력 지향’이 필수적이라는 사실도알게 되었다. 아울러, 계량 역사학적 방법론의 가능성을 다시 한번 확인했으며, 나아가 류성룡의 역사적 가치를 재인식할 수 있었다. 류성룡은 단순히 징비록의 저자가 아니라 우리 역사에서 ‘공익적 실용주의’ 의 기틀을 마련한 위인이라는 결론에 도달하였다. 향후의 연구 방향은, S-N-D-F 모델에 입각한 종합적 조망 연구의 필요성을 역설하였으며, 한국형리더십 8요인을 통한 한국형 리더십의 뿌리 찾기 연구와 ‘두름성’(versatility) 연구, 오늘날의 관료 리더십의 표준 설정 연구, 그리고 류성룡 리더십의 독자영역구축의 필요성 등을 제시하였다.

영문 초록

The current study was conducted to evaluate Seoae Ryu Seong-Ryong’s leadership with the CIP-sp(C=Charismatic, I=Ideological, P=Pragmatic; s=socialized, p=personalized) Model as suggested by Michael Mumford in 2006. Ryu Seong-Ryong is a well known politician of ancient Korea, or Chosun Dynasty, who made great contributions in defending Chosun against 7-year-long Japanese invasions between 1592 and 1598, as a prime minster, defence minister, and the Commander-in-Chief. We evaluated Ryu in five categories as in (1) his standard of evaluating other generals, (2) his ability to manage people during the warfare, (3) his method of responding to the Chinese support troups, (4) his perspective in war strategy, and (5) his value manifested in his writings. In conducting the analysis, we have employed the ‘historiometric method’ just like precedent CIP studies had done so. Our analysis was mostly based upon the contents of Jingbirok, or ‘Memoir on War for Generational Lessons’ that Ryu had written, along with formal records of ‘Seonjo Sillok’ and ‘revised Seonjo Sillok’, where Sillok means the formal documents that had been recorded on daily behaviors, decision, and events of 27 Kings of Chosun for 519 years, Seonjo being the King in charge of the War. The results of our analysis revealed that Ryu was “the socialized pragmatic leader” He made sacrificial contributions to the nation not for his own personal interests, but for the sake of public or nation’s interests, put attentional focus on specific and pragmatic problems rather than on some far-reaching future vision, and pursued fundamental solutions from long-term perspective instead of seeking for convictional homogeneity just like ideological leaders often do. In our study it was verified that the pragmatic leader could be effective even during the crisis of war whilst it is a necessity for him/her to have the ‘socialized power orientation.’ The study also gave us an opportunity to recognize both the value of historiometric method and the historical position of Ryu Seong Ryong. We have reached a conclusion that Ryu should be recognized not just as the author of Jinbirok, but as a heroic leader who paved the way to the ‘socialized pragmatism’ in the history of Korea. Future research endeavors would engulf such topics as Ryu’s leadership in view of S-N-D-F model, application of 8 dimensions of Korean-style leadership to the case of Ryu, study on Ryu’s versatility, as well as establishment of Ryu Seong Ryong’s distinctive leadership style. Study limitations were also discussed.
