Identifying Faking Profiles of Job Applicants Using Overclaiming and Social Desirability Scales

This study examined job applicant faking profiles in personality assessments using social desirability responding and overclaiming validity scales. Latent profile analysis of data from 974 applicants revealed three distinct profiles: two honest profiles (77.2% and 20.2% of applicants) and one faking profile (2.6%). Profiles were differentiated by quantitative differences in faking behaviors, with overclaiming showing greater sensitivity than social desirability in profile determination. The faking profile displayed notably inflated desirable personality trait scores. The unexpectedly low prevalence of fakers, compared to previous estimates of 20 to 65%, may reflect cultural differences or validity scale limitations. Despite their small proportion, fakers can significantly impact hiring decisions in competitive settings with low selection ratios. These findings suggest organizations should consider flagging extreme fakers while potentially prioritizing highly honest applicants for roles requiring integrity.
